摘要
医疗需求攀升叠加护理工作高压，护士职业满意度与倦怠感成为医疗领域关注焦点。组织支持感作为组织与个体间的情感桥梁，深刻影响护士职业状态。文章系统阐述组织支持感、护士职业满意度及倦怠感的核心要义，深入探讨三者内在逻辑关联，细致剖析组织支持感在职业满意度与倦怠感关系中的调节作用机制，并据此提出强化组织支持、提升职业满意度、缓解倦怠感的策略，为优化护理管理、稳定护理人才队伍提供理论指引与实践方向。

Abstract
With the increasing demand for healthcare and the high-pressure nature of nursing work, nurses' job satisfaction and burnout have become key concerns in the medical field. Perceived organizational support (POS), as an emotional bridge between organizations and individuals, profoundly influences nurses' professional well-being. This article systematically elaborates on the core concepts of POS, nurses' job satisfaction, and burnout, delves into their intrinsic relationships, and meticulously analyzes the moderating mechanism of POS in the interplay between job satisfaction and burnout. Based on these insights, strategies to strengthen organizational support, enhance job satisfaction, and alleviate burnout are proposed, offering theoretical guidance and practical directions for optimizing nursing management and stabilizing the nursing workforce.
